Teacher Yang Tian'an and Deng Jianwei publish the latest research results in Human Resource Management Journal

Recently, Associate Professor Yang Tian'an of the Department of Organization and Human Resource Management published in Human Resource Management Journal, " Change of productivity loss due to presenteeism among the ageing workforce: Role of work support, workplace discrimination, and the work-nonwork interface ". Associate Professor Tian'an Yang is the first author of this paper, and Associate Professor Deng Jianwei is the corresponding author. The article is originated from a 2021 outstanding graduate thesis " A longitudinal study on effects of social support on productivity loss due to presenteeism”. It is the first research conducted by our teachers and students team independently and published in high level social science journal, a fruit of the school training leading economic management high-end talents with academic frontier consciousness and open international vision.

Compared with physical illness, the hidden loss of productivity due to Presenteeism caused by negative psychosocial factors has a higher and sustained negative impact on enterprises. More importantly, with the continuous decline of the total labor force in China and the increasing proportion of aging of workers, aging employees will face greater hidden risk of absence and productivity loss. However, for a long time, enterprise managers have neglected the circular interaction between social factors outside the workplace and psychological factors in the workplace, so it is difficult to effectively intervene in the hidden absence productivity loss of aging employees.

In order to solve the key scientific problems, this paper created empirical intervention of resource loss cycle (i. e., workplace discrimination —— work-non-work conflict —— recessive absence productivity loss) and resource growth cycle(i. e., leadership support & colleagues support —— work-non-work gain —— recessive absence productivity loss), and explore the "delay effect" of "causal effect" by constructing latent difference model. At the same time, the paper also shows the sensitivity of aging employees to various paths and psychosocial factors, and puts forward the priority of avoiding resource loss and paying attention to non-work fields in the loss of aging employees.
